It is a general pattern in history that specific wealthier ethnic groups are demonized and accused of blanket guilt (though most of them are individually innocent) before massacring them them and stealing their property. Jews, Armenians, Tutsi, Chinese in Malaysia, etc. It's always the same pattern of attributing guilt though birth first, so that the murderers feel justified. The Jews "poisoned the wells", "murdered Christian children to make matzah from their blood", Armenians were "disloyal to the Turkish empire", etc. Whatever was the worst possible crime at the time.

The worst possible crime in America right now is racism, so to accuse the masses of innocent white people of racism is to justify violence against them. The fact that white people are the least racist group in America and the world is never considered.

The currently fashionable accusation of "unconscious" white racism can hardly be refuted, and so is very useful. How can you prove you do not have an unconscious attribute?

The amazing irony is that accusations of "racism through birth" are themselves profoundly racist.

Pretty damn coherent to most people. Not sure why you don't understand it.

Lots of black women working through the ranks but very few capable of applying for the jobs in the first place? How is that coherent?

Where did I say that I saw lots of black women working through the ranks?
